Mira Murati's AI dream team got their stock options. Now many are out.

Thinking Machines Lab, an emerging player in the AI sector, is witnessing a significant turnover within its elite team. Since its inception just over a year ago, nearly one-third of its founding members, including three co-founders, have departed as tech giants like Meta and OpenAI present enticing compensation packages. The startup, which has successfully raised $2 billion in funding, has expanded its workforce from 42 to over 150 employees. However, the recent exits reflect a growing trend in the tech industry, where the competition for top-tier AI talent has intensified. Many early employees have reached their 'one-year cliffs,' a milestone that unlocks their equity, thereby incentivizing them to explore lucrative offers from rivals. Among the most aggressive recruiters has been Meta, which reportedly lured away seven founding team members, including key figures who were instrumental in launching Thinking Machines Lab's flagship product, Tinker. Joshua Gross, who played a critical role in the product's development, recently acknowledged that he received an offer he couldn't resist, highlighting the competitive nature of the current job market. Recruiters have begun targeting employees from Thinking Machines Lab with offers that can exceed $1.5 million in cash and stock, far surpassing the typical annual salaries listed on the company's careers page, which range from $350,000 to $475,000. This trend has raised concerns about retention in tech startups, as industry experts note that the one-year cliff, originally designed to keep talent onboard, has become a vulnerability in the face of aggressive poaching. Despite these challenges, Thinking Machines Lab continues to attract talent, recently hiring Soumith Chintala, the creator of the PyTorch AI framework, from Meta. The company is actively seeking to enhance its retention strategies, including revising equity distribution frameworks to keep its valuable employees engaged. In the midst of these changes, Thinking Machines Lab has not lost its reputation as a desirable workplace. Carina Hong, CEO of Axiom Math, noted that her researchers are frequently pursued by the startup, underscoring its standing in the competitive AI landscape. As the race for AI supremacy heats up, Thinking Machines Lab remains a focal point, continually innovating and adjusting to maintain its edge in a rapidly evolving market.
