Ex-OpenAI VP says the AI talent war has made the pay gulf 'wider and wider' — and will lead to 'second-order effects'

Peter Deng, a former executive at OpenAI, Facebook, and Google, has highlighted the escalating competition among tech giants for AI talent, which is resulting in a growing disparity in compensation. As he transitions to a role as general partner at Felicis, Deng observes that the value placed on AI researchers is leading to increasingly extravagant salary packages and rapid job offers from competing firms. On a recent episode of the "Unsupervised Learning" podcast, Deng discussed how these talent wars are contributing to a widening salary gap within the industry. He stated, "I think it does have second-order effects. There are individuals who are not in research roles but feel they add significant value to their companies, yet they are seeing the compensation divide grow larger. HR departments will need to address this disparity eventually." The demand for AI specialists has intensified, with top companies like OpenAI, Meta, Anthropic, and others actively recruiting from one another, likening the search for talent to acquiring star athletes in sports. For instance, Databricks' VP of AI, Naveen Rao, compared the situation to scouting for a player like LeBron James. In high-stakes moves, companies like Google are making big investments to secure top talent, as evidenced by their $2.7 billion acquisition of Character.ai, aiming to onboard key researcher Noam Shazeer, whom many regard as a pivotal player in the field. However, this hyper-competitive environment also creates a stark contrast between high earners and those who contribute significantly but earn considerably less. OpenAI CEO Sam Altman has expressed concern over this trend, suggesting that excessive focus on attractive salary packages could harm company culture. He noted the dangers of recruiting practices that prioritize financial incentives over mission-driven work. Despite these challenges, Deng maintains a positive outlook on the talent wars, believing that the broader industry, including investors and startup founders, stands to benefit from the push towards advanced AI capabilities. "This research talent is critical for the success of these major labs," he emphasized, underscoring the importance of retaining and attracting top talent in the competitive landscape. Mark Zuckerberg's investment in Meta's Superintelligence Labs reflects this urgency, as the company offers lucrative salaries and has engaged in high-profile recruitment efforts. However, the challenge of retaining talent remains significant, with reports indicating that several employees have already departed from the newly established division within months of its launch.
