AI is breaking the job application process — and forcing recruiters to rethink hiring and building the bench of talent

As the impact of artificial intelligence continues to unfold, leaders from the HR and executive sectors gathered in Davos for a roundtable discussion titled "Futureproofing Your Workforce in the Age of AI." Hosted by Indeed and Business Insider, the dialogue highlighted the profound effects AI is having on entry-level job opportunities and recruitment processes. Among the participants, Aki Ito from Business Insider expressed concern about how young professionals are navigating the job market under these changing dynamics. Elizabeth Faber, Deloitte's Global Chief People & Purpose Officer, acknowledged the delicate balance between maintaining a workforce pipeline and optimizing organizational efficiency. She emphasized that while technology is transforming the landscape, the human element remains vital in professional services. Melissa Stolfi, COO at TCW, reflected on her journey through Goldman Sachs's analyst program, stressing the importance of fostering an apprenticeship culture. Despite the reduction in analyst roles due to automation, she asserted the necessity of preserving a mentorship structure to nurture the next generation of leaders. Svenja Gudell, Chief Economist at Indeed, pointed out a notable trend in tech recruitment—an increased demand for candidates with five or more years of experience. This poses a challenge, as a lack of incoming talent could lead to a shortage of experienced professionals in the future. However, other sectors, such as healthcare, are experiencing reduced experience requirements amid labor shortages. The conversation shifted towards the job application process itself, with Nathalie Scardino, President and Chief People Officer at Salesforce, revealing that the company receives approximately two million applications annually. With AI's help, Salesforce is adapting its recruitment strategy to focus less on traditional metrics and more on candidates' adaptability and learning capacity. Becky Frankiewicz, President and Chief Strategy Officer at Manpower Group, highlighted the staggering number of resumes processed annually, which underscores the challenge of matching candidates with job opportunities. The evolution of AI in recruitment is also facilitating a shift in focus from job titles to actual contributions, potentially opening new doors for applicants. This roundtable discussion reflects a broader narrative: as AI reshapes hiring practices, organizations must rethink their strategies to create a balanced and inclusive workforce for the future.
