Researchers swapped human recruiters for AI agents. AI did the job better, with a few drawbacks.

A recent study reveals that artificial intelligence is transforming the hiring landscape, proving to be more effective than human recruiters in certain contexts. According to the research, job candidates interviewed by AI voice agents had a 12% higher chance of receiving job offers compared to those screened by human interviewers. Moreover, these AI-interviewed candidates were more likely to begin their jobs and remain employed after the first month. This groundbreaking study was conducted by economists Brian Jabarian from the University of Chicago Booth School of Business and Luca Henkel from Erasmus University Rotterdam, in collaboration with PSG Global Solutions, a global recruitment firm. It examined over 70,000 applicants applying for entry-level customer service positions across 48 job listings in the Philippines, representing 23 Fortune 500 companies and 20 European firms. Participants were randomly assigned to one of three interview formats: a human recruiter, an AI recruiter, or a choice between both. Despite the involvement of human recruiters in the final hiring decision, the study specifically focused on the interview interaction itself. Both AI and human interviewers adhered to the same structured interview guide, which began with eligibility questions and progressed through career aspirations and relevant experience. The findings were striking: candidates evaluated by AI recruiters received job offers 9.73% of the time, compared to 8.7% for those interviewed by humans. Additionally, AI candidates were found to be 18% more likely to accept job offers and 17% more likely to remain employed after 30 days. The use of natural language processing enabled the AI to conduct more structured interviews, covering a broader range of topics and eliciting more detailed responses from candidates. Interestingly, human recruiters who assessed the transcripts of AI-led interviews rated these candidates higher than those they had personally interviewed. The study authors noted that AI interviews yielded more relevant hiring information and that applicants expressed comparable satisfaction levels with AI recruiters as they did with human ones. However, the approach is not without its drawbacks. Approximately 5% of candidates chose to end their interviews upon realizing they were speaking with an AI, and technical issues arose in about 7% of the cases. Candidates also reported that interactions with AI felt less 'natural' than conversations with humans. As the trend of employing AI in recruitment continues to grow, candidates increasingly rely on technology to optimize their resumes, while employers utilize it to manage the influx of applications. Emily DeJeu from Carnegie Mellon University anticipates that AI-driven video interviews will become standard as companies aim to streamline initial hiring processes. Despite the potential advantages, concerns linger among hiring professionals. Victor Lazarte, a tech investor, has expressed that AI could soon surpass human capabilities in candidate interviews, raising alarms about the future of recruitment roles. Yet, skepticism remains, particularly as hiring managers navigate a flood of AI-optimized applications, creating a competitive 'cat and mouse game' between candidates and employers, as noted by Northwestern University's Hatim Rahman. This dynamic has sparked a desire for more authentic signals in the job application process.
